Ask four different sources and you get four different answers, and the gap is not noise. It is each source counting a different mix of churches.

ZipRecruiter's number runs low because its job-posting data leans heavily on smaller and part-time listings. Salary.com and Glassdoor lean the other way, weighted toward full-time roles at established, mid-to-large churches. Neither is wrong. Neither is your number either, until you know your own church's size and region.
This is the trap almost every board falls into at some point: someone finds one number online, quotes it in a meeting as "the" pastor salary, and either underpays a strong candidate or overshoots what the church can sustain. A single national average was never built to answer a specific church's question. It was built to describe a population that includes a 90-person rural congregation and a 3,000-person suburban campus in the same sentence.

Cost of living explains most of that gap. A $132,535 salary in the South and a $151,814 salary in the West are not two different pay grades. They are closer to the same house payment. A board that benchmarks against a national number without adjusting for its own region is either underpaying relative to what its pastor actually needs to live on, or assuming a cost structure that does not match its zip code.
Size and region also interact. A large church in the Midwest and a mid-size church in the West can land in a similar salary range for very different reasons, one from headcount and program scope, the other from what it costs to keep a family housed nearby. Two churches can post the same salary figure and mean very different things by it: one covers total cost to the pastor's household, the other is one line of several. When you compare an offer to any of the ranges above, ask what is and is not folded in before deciding whether the number is competitive.
How does this compare to what an executive pastor or other staff make?
An executive pastor role, where it exists, typically pays somewhat less than the lead pastor and shows up almost exclusively at churches over roughly 400 in attendance.
